Asanyonewhohastriedtoloseweightknows,realisticgoal-settinggenerallyproducesthebestresults.That’spartiallybecauseitappearspeoplewhosetrealisticgoalsactuallyworkmoreefficiently,andexertmoreeffort,toachievethosegoals.
Whatarefarlessunderstoodbyscientists,however,arethepotentiallyharmfuleffectsofgoal-setting.Therehasbeensurprisinglylittleresearchonhowthepracticemayhavecontributedtothecurrenteconomiccrisisandunethical(不道德)behavioringeneral.
“Goalsarewidelyusedandpromotedashavingreallybeneficialeffects.Andyet,thesamemotivationthatcanpushpeopletoexertmoreeffortinaconstructivewaycouldalsomotivatepeopletobemorelikelytoengageinunethicalbehaviors,”saysMauriceSchweitzer,anassociateprofessorofoperationsandinformationmanagementatPenn’sWhartonSchool.Hispaper,titled“GoalsGoneWild:
TheSystematicSideEffectsofOver-PrescribingGoalSetting,”appearsintheFebruaryissueoftheAcademyofManagementPerspectives.
“Itturnsoutthere’snoeconomicbenefittojusthavingagoal-youjustgetapsychologicalbenefitandthat’squitemotivatinginitself,”Schweitzersays.“Butinmanycases,goalshaveeconomicrewardsthatmakethemmorepowerful.”
AprimeexampleSchweitzerandhiscolleaguesgiveisthe2004closingdownofenergy-tradingtitan(巨头)Enron,wheremanagersusedfinancialrewardstomotivatesalesmentomeetspecificsalesgoals.Theproblem,Schweitzersays,istheactualtradeswerenotearningmoney.Otherstudieshaveshownthatpressingemployeeswithunrealisticgoalscanforcethemtolie,cheatorsteal.Suchwasthecase,Schweitzersays,intheearly1990swhenSearsimposedasalestargetonitsautorepairstaff.Itresultedinemployeesoverchargingforworkandcompletingunnecessaryrepairsonacompanywidebasis.
Schweitzeradmitshisresearchrunagainstaverylargebodyofliteraturethatpraisesthemanybenefitsofgoal-setting.EdwinA.Locke,fromtheUniversityofMaryland,CollegePark,andGaryP.Latham,fromtheUniversityofToronto,write:
“Goalsettingisnotgoingaway.Organizationscannotdevelopwithoutbeingfocusedontheirdesiredresultsanymorethananindividualcandevelopwithoutgoalstoprovideasenseofpurpose.”
